      目的了解老年病房护理人员职业价值观和组织承诺现状并分析其影响因素。方法采用方便抽样的方法在上海市某三级甲等综合性医院老年病科护士94名,选用护士职业价值观量表和组织承诺量表进行调查。结果老年科护士组织承诺平均得分为(63.77±11.54),处较高水平;老年科护士职业价值观评分为(99.10±17.68),信任维度单项均分最高(12.16±2.34),行动主义维度单项均分最低(28.90±5.94);老年科护士职业价值观及组织承诺间存在显著相关性(P<0.01);影响老年科护士职业价值观因素有公平晋升机会、社会保险、人力配比;影响老年科护士组织承诺因素有社会保险、被调查者被投诉或发生过差错以及科室人力配比。结论护理管理者除在物力和人力上给予护士激励与保障外,应加大对老年科护理人员在老年护理专科方面的教育和培养、引入老年专科护士建设与认证培训机制,激发护士工作积极性和潜能,正确树立职业价值观,实现护理效率和护理质量的提高。
英文摘要:
      Objective To investigate occupational values and organizational commitment status of geriatric ward nurses and to analyze the influencing factors. Methods Apply the NPVS-R and OCQ for Chinese in 94 nurses working in geriatric ward in a major hospitalS with the method of convenient sampling. Results: The average score for organizational commitment was 63.77±11.54, which is in a higher level; The average score for occupational values 99.10±17.68, in which the trust dimension is the highest (12.16±2.34), while the activism dimension is the lowest (28.90±5.94); The correlation for occupational values and organizational commitment of the nurses is significant (P < 0.01); Factors influencing their professional values are fair promotion opportunities, social insurance and the ratio of human resource; Factors influencing their organizational commitment are social insurance, receivingScomplaints and discrepancies and the ratio of human resource. Conclusion: In addition to encouraging and ensuring the material resources and manpower, nursing managers should strengthen education and training for nurses, development and introduction of elderly healthcare nurses certification and training mechanism is also very important to stimulate the nurse working enthusiasm and potential, setting up correct occupational values to realize the improvement of care.
